How Could Volkswagen Use Motivation Theories Commerce Essay This study was initiated as a result of identifying factors affecting motivation in Volkswagen after the franchise by Nissan Motors. It identified those factors perceived by Volkswagen employees as most important for their motivation to work. A survey containing five questions related to their perception of the factors that motivate them to work. This study will analyze on how to either sustain or enhance the current level of motivation in Volkswagen. Ethics, essentially consist of a set of moral guidelines towards conductance of an appropriate behavior. Such behavior conforms to professional standards of conduct. The corporate code of ethics consists of a set or moral principles and values that govern the behavior of the organization with respect to what are right. A single code of ethics will result in the preservation of consistency and harmony within an organization. A code of ethics will be devised while conducting this study. The code of ethics will compromise of anonymity of respondents. The name, age, and profession of the respondent will not be asked. The respondents opinion about Volkswagen will be respected and will in any case be used against them. Secondly, utilization of research findings will be used as code of ethics. This means that the result of this research will be used to analyze the impact of the takeover on employee motivation and to find a solution to the problem. Justification of the chosen methodology in terms of research question The research design for this study employs a survey method. This is a method whereby the researcher gathers information about a certain phenomenon and the factors influencing it. When conducting a survey, a researcher samples respondents who answer the same questions. Research using primary and secondary research relating to the proposal Primary research is defined as original data gathering from people within target market. They are called fist hand data as they are being collected for the first time for its own needs. Secondary research is the use and analysis of data that already exist. These data were originally collected by another organization, often for a different purpose, and are often referred to as second hand data. For the purpose of this study both primary and secondary data will be collected. Given that previously no study was carried out on the factors affecting motivation in Volkswagen, there was a need to collect primary data. Hence in this case questionnaires will be distributed to the employees of Volkswagen to collect data. The formulation of the research objectives is largely materialized by the availability of secondary data such as leaflets, conditions of service of Volkswagen and among others. Secondary sources of information such as management and psychology journals will be used. Research project The action plan was approved and was qualified as being a good one by the supervisor. Questionnaires were hand delivered and emailed to participants. Questionnaires were filled out by participants and collected by the author. Some participants preferred to use email to return the questionnaires. The objective of this research project is to analyze the impact of the takeover on employee motivation in Volkswagen, and analyze how to either sustain or enhance their level of motivation by using motivation theories. So now we are going to go through some motivation theories such as Maslow hierarchy of needs, Herzberg and the two factor theory, Elton Mayo and so on so as we able to make a conclusion on employees in Volkswagen. Definition of Motivation It is easy to understand why machines, buildings, brand names and financial assets are resources of a business. What is less easily understood or realized is that perhaps the most significant resource of any business is the people it employs. As the world adopts technology at a faster rate with more sophisticated applications and as products tend towards greater similarity there is a growing awareness that a business differentiate itself and its brands by creating a quality, focused and well motivated workforce. For instance, a business organization bequeathed by modern capital, equipment, and highly qualified managers may not necessarily witness success when the labor force is less motivated. Managers should thus be concerned with the what and how workers are motivated. Hence this research project will be dealing with the use of motivation theories so as to sustain employee motivation in Volkswagen. Maslow (1908-1970) and the hierarchy of human needs Abraham Maslows research was not based solely on people in the work environment and his findings have significance for students of psychology and sociology too. He was concerned with trying to identify and classify the main needs that humans have. He also said: our needs determine our actions- we will always try to satisfy them and we will be motivated to do so. If work can be organized so that we can satisfy some or all of our needs at work then we will become more productive and satisfied. Maslow summarized the human need as follow: Physical needs: income from employment- high enough to meet essential needs. Safety needs: offering a contract of employment with some job security. A structured organization that gives clear lines of authority to reduce uncertainty. Ensuring health and safety conditions are met. Social needs: working in teams or groups and ensuring good communication to make workers feel involved. Esteem needs: offer recognition for work done well. Status, advancement and responsibility will gain the respect of others. Self actualization: offer challenging work that stretched the individual- this will give a sense of achievement. The first need is physiological needs. Once this need is fully satisfied, then the employees would be motivated by safety needs. Volkswagen staff will be motivated by safety need only after having satisfied the precedent need. With the takeover by Nissan motors, employees of Volkswagen are looking for job safety, as they fear they may lose their jobs, so the managers should see to it that the employees have job security. After having satisfied the safety needs, then the employees will be motivated by social needs, those needs are acceptance and communication. Managers should communicate with their staff often to give them a sense of belonging to the organization and show them that the situation will be the same after the takeover. Then there is the need which is associated with status and esteem. Here people are motivated to work because they are seeking recognition and self respect. They want other to respect and acknowledge their capabilities. Such needs exist at the top of the pyr amid to show that this is the ultimate aim of an employee. Herzberg the two factor theory Despite basing his research on just 200 professionally qualified workers, Herzbergs conclusions and famous two factor theory have had the greatest impact on motivational practices. His research was based around questionnaires and interviews with employees with the intention of discovering those factors that led to them having very good feeling about their jobs and those factors that led to them having very negative feeling about their jobs. His conclusions were that, job satisfaction resulted from five main factors: achievement, recognition for achievement, the work itself, responsibility and advancement. He called these factors the motivators. Motivators conversely are much more important for motivating workers. Their presence is a must in order to generate positive satisfaction, for example a good management style encouraging consultation and participation can really ignite the will to work. Elton mayo (1880-1949) and the human relations theories Elton mayo is best known for his Hawthorne Effect conclusion. These were based on a series of experiments he and his team conducted over a five year period at the Hawthorne factory of Western Electric Co in Chicago. His work was initially based on the assumption that working conditions, lightings, heating, rest periods and so on, and had a significant effect on workers productivity. The conclusion on Elton Mayos work: changes in the working conditions financial rewards have little or no effect in productivity. When management consult with workers and take an interest in their work then motivation improved. Groups can establish their own targets or norms and these can be greatly influences by the informal leaders of the group. Factors affecting motivation Researchers found different factors of motivation in their research. For some people, pay is not ranked as being the most important factor of motivation while for others it is. According to the hierarchy of needs, pay is an important reward as it provides employees with the means to purchase items which satisfy their physiological needs and esteem needs. Good communication and the role played by the supervisor Communication refers to the passing of information from one person to another, id there is effective communication between the manager of Volkswagen and the staff, then the latter will be motivated. Furthermore, the supervisor should provide feedback regarding performance to be able to set realistic goals and to give them a sense of belonging to the organization. Some workers are frustrated by the lack of supervision and employee involvement in decision making. Different styles of leadership should be adapted to different types or workers, depending upon their level on motivation. Workers of Volkswagen hear that with the takeover of Nissan motors the span of control may become wider thus increasing the time taken to communicate. Fringe benefits Some employees are motivated by benefit for instance medical subsidies, vacations, home loan etcà ¢Ã¢â ¬Ã ¦ as these may ensure financial well being. It is believed by Gerhart and Milkovich (1992) that by linking benefits to seniority, workers will be reluctant to change jobs. However with the takeover, the staff of Volkswagen fears that their benefits obtained previously may changed. Training Training is another factor that can impact on motivation, according to some employees. They believe that with the takeover, they should be better trained so as to meet the challenges. People with the necessary knowledge, skills, abilities, and compatible values will not be frustrated in their work. Equity The workers are motivated by several factors. The managers of Volkswagen should motivate their workers by taking these factors into consideration, as they are feeling apprehensive with the takeover of Nissan motors. Findings The data collection method which has been considered the most appropriate in the research is the written questionnaires as it proceeds in an orderly and specific manner. The factors affecting motivation as well as the level of frustration of the staff with regards to the takeover by Nissan motors, has been discussed. All these findings will be represented below in a bar chart which shows the level of frustration of the employees with regards to their pay level, good communication, the benefits they are receiving, the level of training and the level of equity by the takeover of Nissan motors. Justifications: The number of workers who are frustrated that their level of pay may change is 20. The number of workers who fear that the span of control and the time taken to communicate with their supervisors may increase is 12. The number of workers who fear that their benefits may be affected is 5. The number of workers, who demand training as they want to be better equipped to meet the challenges, is 10. The number of workers who fear that inequity may occur is 3. The total number of workers interviewed is 50. Evaluation on the methodology used and analysis of findings: A bar chart was used to illustrate all the information so that information can be understood clearly. Motivation induces workers to work harder and also to compete among themselves. However, with a lack of adequate motivation, there will be no competition. As a consequence, Volkswagen may become less competitive both internally and externally. Motivation also promotes more comprehensiveness. Motivated workforces has a favorable attitude and are willing to adapt to changes. However, if workers are less motivated, they will be less willing to accept changes, thus making Volkswagen more inflexible. Recommendations The bright picture is that the majority of people still believe that the future is bright enough and many challenges would be overcome with appropriate training and development. Another area to consider was the assignment of authority and responsibility. Because three different people review the financial reports, itââ¬â¢s easier to identify any mistakes that may have been made which in turn reduces the chances of misappropriation in fraudulent reporting. Through conversation with employees it was noted that proper responsibility and delegation of authority were assigned and the proper information appeared to be considered in developing responsibilities. Written job descriptions and standards also exist. Since proper responsibility and delegation of authority and written job descriptions and standards exist the, the chances of fraudulent activities are reduced. Other issues to consider were managementââ¬â¢s commitment to competence and human resource policies and procedures. During the hiring process, management makes sure the potential employee possesses the proper knowledge and skills to carry out the job adequately. Upon hiring, the new employee is made aware of his or her responsibilities and managementââ¬â¢s expectations of them. In addition supervisors conduct annual reviews. The companyââ¬â¢s previous success also shows that employees have the required skills and knowledge. Discussions with employees indicated that they are made aware of the consequences if they perform ineffectively and/or do not fulfill their responsibilities. Exton Industries has effective controls in their commitment to competence and human resource departmentââ¬â¢s hiring and review process. The new management team is probably worried about getting profits up and by using an aggressive approach there may be more errors because financial statements may not checked as thoroughly. Management may be encouraging this or may not see it because they are too worried about making the company look profitable. Lastly, there were failures to protect valuable assets, which could lead to misappropriation of assets. In conclusion, I found that Exton Industries has some internal controls that will prevent fraudulent financial reporting and misappropriation of assets however, they are lacking effective internal controls as well. As a result of Exton Industries having weak internal controls, control risk is increased and the audit team will need to choose higher control risk strategies. If controls in the areas lacking are not improved the control environment will fail to protect future fraudulent acts.

Anne Meneley explored the beauty of this place in her ââ¬Å"Tournaments of Value: Sociability and Hierarchy in a Yemeni Townâ⬠but beyond this she explored various dynamics of the womenââ¬â¢s life in the social context of the place. She unveils veiling body images of women in context to the politically and sexually stimulated men and their influence on them. Anne analyzes the hierarchical and competitive structures of all kinds of the social visits of the Yemeni women as most important markers of their individual and group identity in context to their social position they attain in the patriarchy society. The following essay is a revelation of the women veiled in the Islamic world of Yemen and how Anne Meneley draws on the social life of women who embody themselves as veiling women within their own precincts structure. Veil for these women has become a symbol of independence and exertion of their voice in the vicinity of their social construed environment yet more they feel independent more they are subjugated and subordinated fulfilling the political and social desire of the males. If any non-Muslim is asked about any one aspect of Islam, the immediate answer will be the ââ¬Å"veilâ⬠of a woman. Itââ¬â¢s a covering of women according to the Islamic law but this is not as simple as mere covering as it involves the complete theorem in the light of the western culture. Veiling in Islam is more a political issue in both the Muslim and Western countries reflecting on the tension between the fundamental values so enshrined in the society be it advocating for the equal rights in the public place, the place of religion in education, and individual rights in the multiculturalism and multi-confessionalism. It is the issue of how the social values and traditional roles of women are taken and adopted in the westernized emerging social order for e. g. in political organizations, university campuses, urban centers and other public places etc? Nilufer Gole finds out, ââ¬Å"The veiling is commonly perceived as a force of obscurantism and is often identified with womenââ¬â¢s subservience; as such, it is interpreted as blurring the clear cut oppositions between religion and modernity and as an affront to the contemporary notions of gender emancipation and universal progress. â⬠(Gole, 4) Therefore, the Islamists veiling signifies a conflict of the two opposing concepts of the self and society, Western and Islamist. Symbolically womenââ¬â¢s covered bodies invigorate the contemporary movement taking the social life of Islam in its sway yet it is different from secularism approach. Here the veiling is not just the Islamic movement but also focuses on the central role it plays in highlighting the gender issue in the understanding of the Islam and in the criticism of the culture westernization. The importance of the Islamic movement is only understood in light of their conflicting relation with the westernized world through the politically and socially construed rights of womenââ¬â¢s body and their voices. (Gole, 4) The veil is considered as an instrument in curtailing the westernized culture and to re-impose and strengthen the Islamic values. It has more of the religious connotations and complex associations. Veiling is a process to meet the expecting demands of women in the changing society while retaining their traditional living. Veil has become their way to express their distress while retaining their domesticity. They have successfully combined their marriage and family with their independence of working outside. Veil is not a threat for them but a newly acquired independence. (Craik, 29) Veil has become a form of their body technique to unleash much broader struggles. In the year 1990, the Hat law in Turkey promoted the womenââ¬â¢s body to be displayed in public sphere and organizing of the beauty pageants to promote the head scarf that became the symbol of political Islam. In this way the public sphere is formed encouraging debates and discussions through visual displays, and bodily inscriptions. (Cinar, 55) It is not only politically motivated concept but follows what Hadith of the Prophet Muhammad said, ââ¬Å"if you do not have modesty, you can do what you want. â⬠(Meneley, 81) The Hadith of the Prophet talked about the importance of modesty in the social life. For the women of Zabidi, veiling is a very complex phenomenon; they have to conceal their bodies from all other unknown men. They do not veil inside their houses except for their fatherââ¬â¢s brother or motherââ¬â¢s brother. Every time women leaves her house, she has to cover herself with a black chador and face with black muslin. A girl while appearing on a street can only wear a headscarf and a dress but only till her breasts develop; these garments are worn outside their home often in the public places. Chadors have become a means for them to enter into a respectable society. (Meneley, 89) It becomes a matter of great modesty for women as a daughter, wife or a mother. She has to abide by the modesty of being a follower of certain rituals and customs in the household. For Zabidi women, modesty is their proper and pious comportment as it ensures family honor and guarantees them as pious. Within this socially construed atmosphere are the women who never show their reluctance to express themselves on what they think of otherââ¬â¢s behavior, in this way they show their independence. They often employ themselves in the conversation, interpreting what others are saying and commenting on their actions. Zabidi women were socially forced to adopt the particular style of veiling, circumcision and gender segregation from time to time. Their modest practices show they abide and follow what they could do to maintain the family honor and implies woman as the most pious subject of God. Circumcision is thought to bring the ability in women to control their passion and this control over the sexuality they would attain through training. They have to abide by the hierarchical relationships and exhibit themselves as most virtuous. In the complicated ways, the moral values are contravened with the distinction in the class, which entitles women to their own subordination. (Meneley, 97-98) These customs and conventions are ââ¬Å"central to the social reproduction of hierarchical relationshipâ⬠(Meneley, 98) in the life of Zabidi with the destiny of women shaped by the society. At the advent of the twenty first century, the veiled Muslim still is the representation of the oppressive women and act as a symbol and cue to enhance the motivation of the radical Islamists. This whole concept of the veiled women began in the early nineteenth and twentieth century when European colonists were considering the only way of emancipation of the women of the Islamic world is when they follow the western feminism. This concept was visualized by radical Islamists as the curtailment and destruction of their indigenous culture and they used womenââ¬â¢s body and their veiling to bring yet again their rich Islamic culture at the focus of the westernized world. Melvilleââ¬â¢s ââ¬ÅBartleby the Scrivenerââ¬Â Essay
In Melvilleââ¬â¢s ââ¬Å"Bartleby the Scrivener,â⬠Melville displays the life of a person, named Bartelby, who does almost nothing with his life except write. Even latter in the story, Bartelby gives up writing and on life itself. Melvilleââ¬â¢s story brings up two major themes, which include writing and freedom. The story revolves around scriveners whose job it is to constantly copy documents and in a sense become a slave to writing. Bartelby, though one of the scriveners, resists the command to do exactly what he is told and as the story unfolds, he consistently refused to do what he was told. This defiance leads the reader to question whether Bartelby was protecting his freedom or just setting himself up for an early demise. Barthe includes in his essay ââ¬Å"The Death of the Authorâ⬠that the author has no control over how his work is interpreted and the reader must decide what the work truly means. Authors are only limited to being authors when they are in the midst of writing but once they have finished their work and are not writing then the Authors are no longer authors. Freedom is constantly emphasized throughout Melvilleââ¬â¢s story because Bartelby chooses to quit writing do to the fact that he is not being a true author but only a ââ¬Å"scriptor.â⬠Most of ââ¬Å"Bartelby and the Scrivenerâ⬠centers on writing and how it is necessary in the law practice. Scriveners are law copyists which means their job is to copy law documents for the lawyer to have. At first, Bartelby was a dedicated worker who never stopped copying throughout the day. He did not even take the time to take a lunch break but rather had snacks delivered to him. But as the story continues, Bartelby deteriorates as a worker by first refusing to look over copied documents then finally giving up writing all together. Writing, in this story, seems to be a chore and does not require the person to be an individual in any way. The scriveners had to tediously copy documents, which explain why the scriveners were not exactly the best-qualified workers. Turkey couldnââ¬â¢t work in the afternoon and Nippers couldnââ¬â¢t work in the morning. In any other job that requires serious thought, these two would be fired due to their inability to work all day. According to Barthe, these scriveners are not authors but only scriptors because they mimic the writing and donââ¬â¢t create something original. Bartelby could no longer do this seemingly unimportant writing and finally just stopped writing at all. The only time Bartelby was considered a scriptor was while he was currently copying the documents because ââ¬Å"the modern scriptor is born simultaneously with the text, is in no way equipped with a being preceding or exceeding the writingâ⬠(Barthe 145). To be a scriptor, the person must be constantly writing which explains why at the beginning of the story Bartelby never leaves his room but works throughout the day. Bartelby did this because he believed that the only time his life was worth something was when he had the title of a scriptor. Over time though having this title stopped meaning something to him and he eventually quit writing. When Bartelby lost his title of a scriptor, he lost his will to live and that is why when he was in jail he refused to eat. Freedom is an extremely complicated theme in ââ¬Å"Bartelby and the Scrivenerâ⬠because it is unclear who exactly is free. The scriveners are all slaves to writing because they must spend their time copying documents and donââ¬â¢t really do anything else that would lead another person to say the scriveners are living productive lives. But each scrivener exercises a bit of his or her own type of freedom. Turkey works well in the morning but as the day goes on, he tends to make more and more mistakes. The lawyer tries decides to only have Turkey work in the morning but Turkey refuses that request. This refusal shows that Turkey has a certain free will and doesnââ¬â¢t just spend his time mindlessly copying documents and doing exactly what the lawyer tells him to do. The much younger Nippers has the opposite problem that Turkey has and he cannot work well in the morning because Nippers needs time to get adjusted for work. At first, Bartelby looks to be the least free scrivener at work because he would work nonstop throughout the day without even taking a lunch break but as the story progressed the reader would see that this is untrue. Bartelby on several occasions refuses to do work for the lawyer and eventually stops writing all together. The lawyer is very curious with Bartelbyââ¬â¢s response and actually seems to admire his unyielding response to looking over copies. ââ¬Å"His steadiness, his freedom from all dissipation, his incessant industryâ⬠¦his great stillness, his unalter- ableness of demeanor under all circumstances, made him a valuable acquisitionâ⬠(Melville 19). Bartelbyââ¬â¢s decision to quit writing demonstrates his desire to become free from the tediousness of writing. Bartelby, however, cannot handle this freedom being captive by writing for so long. He needs to make choices with his freedom and he really didnââ¬â¢t know what to do with his life. This is why he stayed in the office until he was thrown in jail and then died of starvation because he refused to eat. Bartelby couldnââ¬â¢t decide what to do with his life without writing and it led to his death. The lesson learned about freedom from this story is that complete freedom means complete loneliness and helplessness. Barthesââ¬â¢ ââ¬Å"Death of the Authorâ⬠combines writing and freedom together in order to express how certain writings should be interpreted. Barthes explains to his readers that ââ¬Å"a text is not a line of words releasing a single ââ¬ËTheologicalââ¬â¢ meaning but a multi-dimensional space in which variety of writings, none of them original, blend and clashâ⬠(Barthes 146). This quote iterates that the author does not come up with a work that is truly original but takes aspects of different works to create his own. Barthes emphasizes that the author should not instill his own opinions in his work but rather allow the reader to have the freedom to come up with his own interpretation. This is where freedom intertwines with writing. The author must give up control of his work and allow the reader to take authority and decide what exactly is meant be the work. But also, the authorââ¬â¢s duty is to limit how much is actually expressed in the text. ââ¬Å"To give a text an Author is to impose a limit on that text, to furnish it with a final signified, to close the writingâ⬠(Barthes 147). The readers must separate a literary work from the author in order to free the writing from being read only as the authorââ¬â¢s opinion. Every work of writing contains multiple interpretations. Barthes compares text to textiles by explaining that ââ¬Å"everything is to be disentangled, nothing deciphered; the structure can be followed, ââ¬Ërunââ¬â¢ (like the thread of a stocking) at every point and at every level, but there is nothing beneathâ⬠(Barthes 147). This quote explains that much of writing read through thoroughly but conclusions donââ¬â¢t necessary need to be drawn. Reading a work is much different than figuring out a puzzle. To truly grasp writing, a reader must capture the actual literature and realize exactly what each word in the writing is trying to express. The meaning of the work is derived from the ideas of the reader, rather than the thoughts of the writer. The reader has the freedom to capture whatever meaning he desires from a work of writing. Barthes explains that the author cannot put his own opinions into his own work because the reader must come up with his own interpretation of the work. Melvilleââ¬â¢s ââ¬Å"Bartelby and the Scrivenerâ⬠emphasizes this concept by showing the role of a scrivener, who only copies documents and puts nothing of himself into it. Bartelby feels like his life has been wasted just copying documents and finally decides to quit writing. Once Bartelby loses his will to write, he completely loses his will to do anything of importance, even eat. Writing must be entangled like threads of a cloth, and the author must place a limit on how much can be inferred from the text. Bartelby is not an author but only a scriptor because he is not performing art by copying legal documents.
